Six things that actually move it: 1. Fix the job description first. Culture fit, unnecessary degree requirements, you are filtering people out before they apply. 2. Expand where you source.   • Good engineers write code that works. Great engineers do something else entirely. Technical skill gets you in the room. It is rarely what keeps you there, and it is almost never what gets you noticed. What actually separates the two: 1. They make the people around them better. They share context freely, document without being asked and leave codebases cleaner than they found them. Their impact multiplies beyond their own output. 2. They communicate as well as they code. Explaining a complex decision to a non technical stakeholder without losing the nuance is not a soft skill. It is a force multiplier. 3. They ask why before they ask how. Good engineers build what they are asked to build. Great engineers question whether it should be built at all. 4. They are comfortable being wrong. They change their mind when the evidence changes and move on faster than anyone else. Ego is the enemy of great engineering. 5. They do the unglamorous work. Documentation. Testing. Refactoring. Onboarding. The work that never shows up in a demo. 6. And they know when not to build. The hardest engineering decision is often choosing to do less. None of this shows up on a CV.   • Same role. Same skills. Completely different mindset. The contract vs permanent decision usually gets framed as a question about money and notice periods. It isn't. It's a question about how you want to work. Permanent employees think long term. Culture, relationships, the slow build of institutional knowledge. Contractors think in outcomes: solve a specific problem, deliver a defined scope, move on. Permanent employees climb. Contractors collect.   • The best candidates are not on job boards. They are not refreshing LinkedIn. They are not even looking. Only about 30% of the workforce is actively job hunting at any given time. The other 70% are employed, comfortable and not applying to anything. That does not mean they would not move for the right opportunity. It means you have to go to them. And they are usually the better hire. Passive candidates are not applying to fifty roles at once or inflating their experience to get any offer. When they move, it is because the opportunity was genuinely compelling. Five things that actually work: 1. Build before you need. The worst time to start sourcing is when a role opens. 2. Go where they already are. Open source, meetups, Substack, Slack and Discord communities. Show up before you need anything from them. 3. Let your employer brand do the work. Share what your team is building. Talk about your culture honestly. The right people notice. 4. Use platforms built for passive talent. Most job boards only surface active candidates. This is the segment traditional recruiting consistently misses. 5. Move fast and make it personal. A generic InMail gets ignored. A specific, human message gets a reply.
